The Impact of Role Stressors, Job Insecurity, and Locus of Control on Turnover Intention

Turnover intention is one of the main challenges in human resource management in hospitals. This study aims to evaluate the influence of role stressors, job insecurity, and locus of control on turnover intention, with burnout as a mediating variable, in nurses working in the emergency room and Intensive Care units of Anugerah Sehat Afiat (ASA) Depok Hospital. The specific context of a type C government hospital in a buffer zone of the capital city, as well as the use of a multivariate approach with SmartPLS to integrate various psychological and organizational factors comprehensively are novel in this study. The results of the analysis indicate that role stressors, job insecurity, and locus of control have an influence on turnover intention, but the influence does not show statistical significance. In addition, burnout was not shown to play a role as a mediating variable in the relationship between these variables. These findings can serve as a reference for hospital management in designing psychological management-based nurse retention strategies, while enriching the literature and encouraging the development of more adaptive Human Resources Management models
